بررسی اثربخشی آموزش سبک رهبری تحول‌گرا به سرپرستاران بر میزان قصد ترک خدمت پرستاران شاغل در بخش‌های بیمارستان‌های منتخب نظامی

مقدمه: پرستاران، بخش مهمی در سیستم بهداشت و سلامت هستند؛ اما در حال حاضر تمایل به ترک خدمت در پرستاران به یک چالش و نگرانی بزرگ تبدیل شده است. مطالعات بسیاری بر اهمیت تأثیر سبکهای رهبری بر ایجاد پدیده ترک خدمت پرستاران اشاره کردهاند.
هدف: پژوهش حاضر با هدف بررسی اثربخشی آموزش سبک رهبری تحولگرا به سرپرستاران بر میزان تمایل به ترک خدمت پرستاران انجام شده است.
مواد و روشها: مطالعه حاضر یک کارآزمایی بالینی، تک گروهی و از نوع پیش آزمون- پس آزمون است که بر روی تعداد 30 پرستار و 14 سرپرستار در دو بیمارستان از بیمارستانهای منتخب نظامی شهر تهران در سال 1396 اجرا شده است. در این پژوهش در طول 3 هفته و در 12 جلسه به سرپرستاران سبک رهبری تحولگرا آموزش داده شد و پس از 8 هفته از گذشت آموزش و اجرای این سبک رهبری در بخشها جهت جمعآوری دادهها از مقیاس پیشبینی ترک خدمت هنیشاو و آتوود و پرسشنامه سبک رهبری چندعاملی استفاده شد. همچنین آنالیز دادهها با استفاده از نرمافزار نسخه 20 و آزمونهای توصیفی تی زوجی و مستقل انجام شد.
یافتهها: نتایج نشان داد که قبل و بعد از مداخله، دیدگاه پرستاران در رابطه با نوع سبک رهبری سرپرستاران تفاوت معناداری ایجاد نشده (میانگین 3/06 و انحراف معیار 0/71) و سبک رهبری غالب رها شده بوده است. همچنین میزان قصد ترک خدمت پرستاران همواره در طول پژوهش روند افزایشی داشته است (میانگین 32/56 و انحراف معیار 6/56).
بحث و نتیجهگیری: سبک رهبری سرپرستاران ارتباط زیادی با قصد ترک خدمت دارد و در مطالعات گوناگون به اهمیت سبک رهبری تحولگرا نیز توجه بسیاری شده است. به همین جهت میبایست آموزش مدیران پرستاری در مباحث رهبری، به کارگیری الگوها و سبکهای رهبری مناسب به صورت مداوم و با استفاده از انواع روشهای یادگیری مؤثر جهت تغییر در نگرش، بینش و عملکرد آنها صورت پذیرد.
